They were an absolute riot in Rijkaard's last season and Pep decided to sell some of the most influential players in the dressing room in Ronaldinho and Deco (Eto'o too but he won him over for a season). He then brought through Pedro and Busquets from La Masia - two good players but they weren't these outrageous talents. He had the plan to fit them in the team and saw himself as a player in Busquets. He signed Pique and Alves that summer and the rest was history. Would encourage anyone to read Pep Confidential, the guy is an absolute maniac about football and the level in which he thinks about it is frightening. That's why it's probably his biggest weakness as well - the overthinking in big games. Mourinho hasn't adapted with modern football. Pep helped adapt it.
